Google Raising Stakes on Diversity

Whether it’s building self-driving cars, a fleet of balloons to blanket the world with the Internet or tiny particles to detect cancer, Google is known for thinking big–really big.

Now the Internet giant is digging into its mountains of cash and tapping some of the world’s smartest minds to take on another serious and elusive challenge: cracking the code on the lack of diversity in the technology industry.

Google is raising the stakes in its bid to attract more women and minorities, Nancy Lee, Google’s vice president of people operations, told USA TODAY in an exclusive interview.

Last year Google spent $115 million on diversity initiatives. In 2015, it’s planning to spend $150 million on a far-reaching campaign that stretches from inside the walls of Google into the industry at large, Lee says.

That spending illustrates the urgency and ambition of Google’s diversity efforts.

In January, Intel set aside a $300 million fund for diversity efforts over the next five years, or about $60 million a year. In March, Apple pledged $50 million to non-profit organizations, including the Thurgood Marshall College Fund and the National Center for Women and Information Technology. Facebook would not disclose how much it is investing in diversity efforts.

Lee says it’s not just the dollar amount but Google’s “holistic” strategy to make the tech industry more representative of the populations it serves–from routinely testing hiring, promotion, performance-evaluation and compensation programs for fairness, to embedding engineers at a handful of historically black colleges and universities where they teach students and advise on computer science curriculum.

This isn’t altruism. Google wants to secure its own future by establishing itself as a leader in diversity as it grows beyond search advertising into myriad other businesses in an increasingly global marketplace.

Whites are expected to become a minority in the USA by 2044, Latino and African-American buying power is on the rise and Silicon Valley has ambitions that now lap the globe. Having women and minorities building, not just using, the products dreamed up here has become a competitive advantage.

For years Google operated in hyper-growth mode, racing to staff up and paying scant attention to the increasingly skewed demographics of its workforce, even when the company came under intense pressure from civil rights leader the Rev. Jesse Jackson.

Prompted in 2013 by the “suspicion we had evolved into an organization that did not look the way it ought to,” Google launched a major push on diversity at the behest of Google founders Larry Page and Sergey Brin, Lee says.

“They know the products we are producing are meant for the world’s population, and only if people who are using (that technology) are also its creators and innovators can we can really get the kind of innovation we need to solve problems,” Lee says.

To change the demographics inside Google, the company is casting a wider net for new hires and creating more paths into Google for women and minorities.

Google historically has recruited from about 100 schools. But while 14% of Hispanic college enrollment is in four-year colleges, they make up just 7% of enrollment at the 200 most selective schools.

So in 2014 Google more than doubled the number of recruitment schools, targeting ones with rigorous computer science programs and diverse student bodies. Nearly 20% of its university hires came from the new batch of schools which included Alabama A&M and University of Missouri-Columbia, Lee says.

Google has also increased the number of female software engineers it’s recruiting to 22% in 2014 from 14% in 2010. That’s higher than the national rate, Lee notes. Women make up 18% of computer science graduates in the U.S.

Getting women and minorities in the door is the first step. Google is also focused on creating “an environment of fairness and inclusion where people can bring their whole selves to work,” Lee says.

Among the key initiatives: Employees can volunteer 20% of their time to work on diversity projects through a program called Diversity Core. In 2015, more than 500 Google employees will work on projects at Google and in local communities, Lee says.

More than half of Google’s nearly 56,000 employees have attended a 90-minute seminar on unconscious bias. Now Google is offering “bias busting” workshops, hands-on sessions that give Google employees practical tips on addressing unconscious bias. Nearly 2,000 have taken the workshop.

“There is just this incredible energy and momentum around diversity,” said Yolanda Mangolini, Google’s director of diversity and inclusion. Google employees throughout the organization are now regularly having conversations about growing diversity and combating bias, Mangolini says.

    I wouldn’t be a happy shareholder to learn that Google was spending 150 million in pursuit of the diversity rabbit at the bottom of the unobtainable hole.

        It’s not a waste. It’s protection money to ward off expensive and never ending government lawsuits.

        • Tell that to the shareholders. Either way, there’s no guarantee that such “protection money” will in any way ultimately “ward off” expensive government lawsuits. When the experiment fails, as it surely will, the government will find ways to show that Google hadn’t done all that it could have done.

          This is the trap that people and corporations find themselves in when they play the ‘diversity’ tap dance or when they give into race hustlers such as Jackson and Sharpton. It never ends, and they always come back for more.

            It’s just a cost of doing business, like making the lease payments on a factory or office building. As I said in a post either in this thread or another, all that will be affected is the price of Google goods and services. They’re not going to let quality suffer by putting losers on the mainline work teams.

            I grew up on a Sicilian block at the north end of NYC’s Little Italy. The proverbial ice cream parlor around the corner was the local Don’s office. They had tough methods — if you didn’t pay your taxes or if you didn’t repay your loans you were in big trouble — but they weren’t evil. They extended credit when nobody else would. They helped out everyday people who were in a jam and just needed a break. And so on.

            They usually do if you keep paying the interest. However, like any other financial institution, if they think you’re never going to repay the principal they will foreclose the loan, just to make sure that other people don’t get the wrong idea about the need to repay debts in full.

            Yeah, my credit score is 813 today.. Course I’m now in my 40’s with my own fairly successful business.. Reverse the clock back 20 some years and I was behind on some debts..A couple years later I wised up and settled with my debt holders for a percentage (less than half) of what I owed them..I’m fairly certain the “Wise Guys” would not have been so understanding…lol…Let me be clear, I am not picking on Italian scumbags in particular. Heaven knows if you know anything about Whitey Bulger’s Winter Hill crew, or The Westies, the Irish have had plenty of our own. But I’m not going to give any group of thugs, regardless of ancestry any patina of chivalry…A thugs a thug..

            I had to look way up the thread to see what the heck we had been talking about to begin with. The moral question on the floor is whether Google should grovel and pay what appears to be protection money without first consulting the stockholders.

            I say yes, because the cost of doing so is likely to be a lot less than the cost of being strangled by a half dozen regulatory agencies, any one of which can tie the company up in knots. Google management is obliged to act in what they think are the stockholders’ best interests. The stockholders are free to replace management if the stockholders don’t like the way their investment is being managed.

    This is just great for all the black nerds. The biggest and richest technology companies in the world are going into a bidding war to hire any and all the black nerds that are out there in the world.

And you breed them by having -many- generations of stable families and secure incomes until you get to the point where your young men take on the characteristics that the rest of us use to define and sometimes ridicule the young men who are nerds.

    So, yeah, Reverend, we can get you black STEM workers. But it means creating an new class of humans will be your black nerds.

    And that’s going to take a few hundred years.

    So why don’t you just go away and leave us to do what nerds do best. That is, create increase productivity in the electronic stuff that we make by many orders of magnitude.

    Ever notice a funny thing about articles like this? They always–and I mean always — mention the low percentages of nonwhites (and women) at a particular company without ever bothering to mention how many qualified nonwhite graduates there are in that field.

    Dissenting opinions regarding the futility of these efforts are never heard in articles like this. You would almost think the MSM are all operating from exactly the same playbook or something…

      Making college graduation a prerequisite for employment at Google is racist! Especially if potential employees have to have degrees in useful subjects such as engineering to be considered for employment. A Black Studies major should be able to get a $200,000 a year job at Google straight out of college, whether he graduated or not!

    This drive for diversity is some kind of mania. I have no doubt that any qualified Negro (or other ‘minority’) will get preferential treatment in hiring in this field. It’s not enough now that blacks aren’t being discriminated against. Now whites must suffer neglect to achieve the aims of a whimsical agenda.

    How I wish there were a way to arrange boycotts against liberals. The only way to combat the Liberal Agenda is to hit its advocates in the pocket book.

    No one is standing at entrances to universities with firehoses preventing blacks, hispanics or women from studying tech fields, in fact they’re actively encouraged.

    If there is a dearth of blacks, hispanics, women etc. in the tech field, what’s stopping them from starting up their own software/gaming/computer company where they could hire whomever they want?

    Good thing the feds didn’t demand NASA diversify its workforce back in the mid-60s. We would have never gone to the moon(and now that NASA is headed by a black and its main goal is muslim outreach, we’ll never get there again).

    I’m going to game sig this Saturday. Didn’t see any blacks or hispanics there last year or the year before.

    Maybe this year it will be different.

    Google makes it sound difficult to attract more women and non Asian minorities. Google is one of the most sought after companies in the world. All they need to do is to lower standards for women and non Asian minorities.

    There, that was easy, wasn’t it? That advice was free. I would not mind if Google thanked me with a big check.

    The real way to fight for diversity is to fight for the preservation of the white race. White peoples uniquely have like 75% or more of the alleles for hair and eye color.

    Helping blacks and other non-whites reach equality with whites will encourage them to have babies with our women, which will crush the entire human race’s phenotypic diversity for many traits having to do with physical appearance.

    Promoting non-whites is anti-diversity.

      No. All that will happen is that its prices will rise to track its increased costs of doing business.

      The people who can’t cut it will be quietly shunted aside, perhaps to work on products that nobody was going to want anyway, perhaps to be given positions of management over other people who can’t cut it, perhaps to do maintenance of products that are no longer important, and so on.

      But the folks at Google aren’t stupid. They’re not going to kill the Asian/white goose that is laying the golden eggs.

            Hi American: I speak from experience. We are lucky to have a dedicated team which includes a developer and an attorney. They are willing to go the extra mile of even filing lawsuits. All done by donations.

            It is a constant non stop battle to fight City Hall. We won the last battle but do not know for how long or if it will even stick. I live in Marin County, CA. High density housing going up everywhere. Even that George Lucas along with Feinstein and Boxer are into high density low income housing because Marin is too white . Every inch of land they want to install high density housing.

            Our streets are narrow and only one freeway.

    They are going to do to google what they did to NASA, without the benefit of a government monopoly. At some point the rank and file smart, hardworking engineers and scientists will realize that diversity is a lie, that there is something to this race thing. It will take decades, but if google persists with this, which most likely they will, the company will suffer greatly for forcing lessor qualified or unqualified people into positions of authority.

    Their perceptions will confront reality soon enough.

    Nothing like learning first hand what “diversity” is all about – a complete waste of money and a very good way to make your company non-competitive. Google deserves it all. So, Google is willing to lower its standards when it used to be hard nosed about even getting your foot in the door.

Besides making the whole place smell like unwashed Indian and curry, the company has ground to a halt as innovation (a White trait) and technical excellence (a White Trait) fall by the wayside. Apple comes out with innovative new products like the iphone and the iwatch while Microsoft comes out with another flawed version of Windows or tries to extract dollars from kids using the xbox “online”.

    Last week I had to call Microsoft customer support, and ended up talking with four different reps. Judging from my difficulty in understanding their accents, I thought the industry had been fairly well diversified.

    Even if hundreds of millions of dollars is not a lot to those large enterprises, it is still not a gain but a an expense or even a loss.

    Then how can they tell us with a straight face that ” diversity is our greatest strenght” if it is causing losses of hundreds of millions of dollars?
